Training managers to provide more timely and insightful subordinate performance appraisals' can be a daunting task for even the most state-of-the-art training department. The reason for this challenge is clear: Writing performance appraisals comes in second only to firing people on the manager's list of confrontational activities to avoid.

The most common problems typically occur because most companies provide financial or performance reviews only once a year. That means the task of identifying any employee's strengths, weaknesses and key contributions becomes a monumental, unilateral management exercise, which usually is based on memory and gut feelings, rather than specific achievement-oriented benchmarks. Any annually mandated task tends to be completed late in a demanding work environment of last-minute changes and ongoing deadlines.

Unfortunately, management delays in providing feedback to subordinates cause anxiety, frustration and feelings of inequity on the part of those subordinates. It's not uncommon to hear an employee complain that management is all too swift to document poor performance. But rewarding positive performance and using feedback to enhance that employee's motivation and sense of direction seem to get short shrift in today's complex and "un-caring" business environment.

The true purpose of performance evaluation lies in its potential to motivate and develop people. Of course, the traditional purpose of pointing out areas for improvement and determining financial increases is still valid. Timely performance appraisal, however, recognizes a job well done. It creates an environment of openness in information-sharing, leads to a greater sense of partnership in recognition of individuals' contributions, and allows employees to gain increased accountability and buy-in to have an impact on the performance of their company. …
